Cautious Expansion: Managing Resources in Uncertain Times

Senior executives broadly acknowledge cautious management of resources as essential in the current climate.

This is especially true of headcount - hiring practices are being carefully scrutinised, with some delays and increased focus on rationale for expansion common across banks.

A banking leader elaborated on their cautious approach: “We have slowed our hiring initiatives and remain cautious about expanding headcount. We want to maintain flexibility and protect the organisation against prolonged uncertainty.”

Another executive provided further insight, highlighting the deliberate, measured approach adopted: “We are focusing heavily on internal efficiency, ensuring existing teams are optimally resourced. We add resources only when essential, maintaining a clear eye on cost control.” Cost management was repeatedly emphasised by executives as crucial for organisational stability during periods of significant market disruption.

Though many banks are exercising caution around headcount, a new challenge is emerging: the early-career talent pool is beginning to contract, creating longer-term workforce concerns.

Human Capital and Demographics: A Slow-Burning Challenge

While overall headcount remains stable across many institutions, evolving workforce dynamics are beginning to influence strategic planning. One executive noted a decline in the intake of early-career professionals and an increasing dependence on highly experienced team members.

This shift presents a long-term challenge that cannot be addressed quickly. “There’s a structural issue building quietly in the background,” one leader noted. “We’ve focused so heavily on cost and capital that we’re now looking up and realising that we haven’t replenished the next generation of talent.” Though not yet triggering immediate action, these dynamics are prompting a reassessment of talent pipelines and succession strategies across the sector.
